How do organizational support and work motivation, mediated by organizational
commitment, distinctively influence the performance of employees at PT X in
Semarang, and what are the managerial implications of the counter-intuitive finding
that organizational support negatively impacts performance by being perceived as
excessive control rather than helpful reinforcement?
Thank you very much for your kind question.
Based on the research we conducted, it indeed produced findings that are
intuitively contradictory, showing that organizational support actually negatively
impacts performance because it is perceived as excessive control than as helpful
reinforcement. Based on the questionnaires we distributed to respondents, we
also included open-ended questions.
The negative impact of organizational support is interpreted by respondents as a
form of direct and over-controlling intervention. Employees tend to expect
organizational support from a different perspective, namely that the organization
will inform employees if they are not performing well, the organization pays
attention to employee complaints, and the organization cares about overall job
satisfaction of employees. Based on this, the organization needs to conduct an
evaluation regarding employees^ work achievements. The organization is also
expected to respond to employee complaints, and generally, the organization
should take corrective actions in several areas, such as training and development,
compensation factors, work environment factors, and also supervisor support for
employees.
